India’s IT Fresher Hiring Fell 80% in Three Years. That Makes Screening Harder, Not Easier.

Fresher hiring in India’s IT sector peaked at 600,000 in FY22 and fell to roughly 120,000 by FY25 — an 80% collapse in three years, according to talent analytics firm Xpheno, reported by Business Today. Most people read that number and conclude campus hiring just got simpler: fewer seats, fewer drives, fewer headaches for HR. We’ve run enough campaigns to tell you that’s the wrong read.

Fewer Seats, Same Flood

Business Today’s own framing of the Xpheno data is worth sitting with: this is a “structural shift, not just slowdown.” Margin pressure explains part of the drop, but the bigger driver is that AI has moved companies toward skill-based hiring instead of mass hiring — fewer roles, and each one now expects “AI literacy” and demonstrated problem-solving instead of a CGPA cutoff and a pulse.

Here’s what that means on the ground, where we actually run campaigns: applicant volume per drive hasn’t fallen anywhere close to 80%. A tier-1 engineering college still produces the same graduating batch. An entry-level opening at a mid-size IT services firm still pulls thousands of applications, because the pool of people who need a job hasn’t shrunk — only the number of seats has. Our own pilot campaigns still run in the 2,500–3,000 candidate range per drive, same scale as before the slowdown. What changed is the denominator. There are fewer good outcomes waiting on the other side of that funnel, which means each screening decision now carries more weight than it used to.

When Seats Were Cheap, Screening Mistakes Were Cheap Too

At 600,000 seats a year, a company could afford a loose screen. Cast a wide net, tolerate some false negatives, hire enough good-enough people, and the arithmetic still worked out — there was enough surplus in the system to absorb mediocre filtering. That’s the environment most Indian campus-hiring screening tools were actually built for: resume keyword matching, CGPA cutoffs, generic aptitude tests. Good enough when “good enough” had 600,000 chances to be right.

At 120,000 seats, that math doesn’t hold. Every seat is scarcer, which means every screening miss — a strong candidate wrongly filtered out by a keyword scanner, a weak one who slipped through because their resume happened to match the JD’s vocabulary — is now a bigger cost relative to the shrunk opportunity set. The bottleneck used to be sourcing enough applicants. It’s now getting the smaller shortlist right, and most screening stacks weren’t designed to be graded on precision. They were designed to be graded on throughput.

Speed Was Never the Point — Accuracy Was

The win was that a structured AI voice conversation — communication first, then role comprehension, then domain basics — auto-rejected 60%+ of clear mismatches with enough confidence that the recruiter’s 1–2 hours of review time went to a genuinely pre-qualified shortlist instead of a faster skim of the same raw pile. Cutting review time from 18 hours to 1–2 wasn’t the headline. The headline was that the 60% getting filtered out were being filtered out for the right reasons.

That’s the shift this data point forces on every HR team still running keyword-based resume screens: the value of screening technology in a shrinking-seat market isn’t “process faster.” It’s “waste fewer of the seats you actually have.” A tool that processes 3,000 resumes in ten minutes but can’t tell a well-matched candidate from someone who stuffed the right keywords into their resume just moves the same bad decision faster.

None of this means volume stops mattering — recruiters at scale still need to get through thousands of applications, and nobody’s going back to manual phone screens for a 2,000-applicant drive. But when seats were abundant, speed alone was a defensible value proposition. With 120,000 seats instead of 600,000, speed without precision is just a faster way to get the wrong shortlist. If you’re evaluating a screening vendor for the next hiring cycle, the honest question isn’t “how many resumes can it process an hour” — it’s “how many of the people it rejects would you actually regret losing.” Most vendors can’t answer that yet.
